    Career paths emerge as key factor in automotive repair hiring: report

    A documented career path is becoming an increasingly important factor for automotive repair technicians when evaluating potential employers, according to a new report from WrenchWay and the National Institute for Automotive Service Excellence (ASE).

    The 2026 Voice of Technician Report found 46 per cent of technicians consider a career path a “must-have” when evaluating employers, up 10 percentage points from the previous year and the largest increase among the factors measured. However, only 27 per cent said their employer currently offers one.

    Technician Find, a recruiting firm that says it has processed more than 100,000 applications for more than 220 independent repair shops since 2018, said the need for career advancement also extends to service advisors. Founder Chris Lawson said fewer than five per cent of the shops the company has worked with had written advancement criteria for front-counter employees.

    The company has launched the Service Advisor Career Path Builder, a free tool designed to map advancement from entry-level service support through service advisor, senior advisor, service manager and general manager. The tool takes about 15 minutes to complete and generates a printable document.

    “They’re not losing people over two dollars an hour,” Lawson said. “They’re losing them over a question nobody could answer. Somebody asks where this goes for me, the owner says something true and completely useless, and six months later they’re gone — and the owner thinks it was about money.”

    The tool also evaluates whether employees can directly influence the performance metrics tied to raises and promotions. It examines measures such as average repair order, hours per repair order and gross profit, which can depend on factors including technician inspection quality, shop capacity and parts availability.

    “The day you tell a good advisor she didn’t earn her raise because a technician didn’t do his job, she’s already gone,” Lawson said. “She’ll leave, and the owner will think it was about money.”

    The tool uses each shop’s own financial data rather than national benchmarks and bases compensation at each level on a share of the gross profit generated by the position.

    The career path extends through the general manager role, which Lawson said can also serve as a succession-planning tool for independent shop owners.

    “Every technician’s career path stops inside the shop,” Lawson said. “This one stops at the owner’s chair. Most independent shops don’t have a general manager because the owner is the general manager. When you write that job description, you’re not building an org chart — you’re writing your own succession plan. I’d expect most owners to come out lower than they think. All of the shops we tested this tool on did.”

    Technician Find said the Service Advisor Career Path Builder is free and does not require an account. It joins the company’s Technician Career Path Builder, which covers career progression from apprentice through master technician.

    Technician Find helps independent automotive and diesel repair shops recruit and retain technicians and service advisors. The company says it has processed more than 80,000 applications for more than 200 shops across Canada and the U.S. since 2018.
